Workforce Shortages in Dentistry: Why Training is the Secret to Retention

Across the UK, dental practices are under pressure. Workforce shortages are now one of the biggest threats to sustainable growth. Practice Principals consistently tell us that staff retention and acquisition are keeping them awake at night. To dig deeper, we surveyed 200 dental support staff across the UK. The results were revealing—and provide a clear pathway to a solution.

Why Dental Support Staff Leave

When asked why they would leave their current employer, the number one reason was to increase earnings. In fact, 38% of respondents selected pay as their primary motivator for moving on. Unsurprisingly, the rising cost of living was the most frequently mentioned comment.

But the most interesting finding was this: 34% of respondents said lack of progression and growth was the reason they would leave. This means more than one in three dental staff are not primarily motivated by money—they want to feel valued, challenged, and invested in.

Why Pay Alone Isn’t the Answer

With practice overheads climbing across the UK, simply increasing pay is not a sustainable retention strategy. Instead, practices must look at what staff really want: career progression, personal growth, and recognition. The solution is straightforward and cost-effective: offer structured training opportunities.

Training as the Retention Fix

When dental professionals see a clear career pathway, their loyalty increases, morale improves, and productivity rises. Training signals that you value your team and want them to succeed in their careers, not just in their current role. Here’s how practices can apply this insight:

For Dental Nurses

Offer training that builds leadership or specialist skills. Two high-impact options are:

- Certificate in Lead Dental Nursing – Helps nurses take on leadership responsibilities, manage colleagues, and support Practice Principals directly. This creates a strong career ladder within the nursing team.

- Certificate in Orthodontic Nursing – Provides specialist expertise, which not only expands the nurse’s career but also widens the practice’s service offering.

- Certificate in Treatment Coordination – Equips dental nurses with patient-facing skills, enabling them to guide patients through treatment journeys and improve case acceptance rates.

For Practice Managers

If a Practice Manager isn’t formally qualified, the Certificate in Dental Practice Management provides the core skills in compliance, HR, finance, and leadership needed to run a practice effectively.

If already qualified, then training should focus on strategic growth skills. The Digital Marketing Mastery for Dental Practices course equips Practice Managers to take control of patient acquisition, reduce reliance on costly external agencies, and drive consistent growth.

For Dental Receptionists

Reception teams are often the first point of contact and the voice of the practice. Providing them with either:

- The Certificate in Treatment Coordination, giving them the ability to support patient journeys and improve conversion rates.

- Or the Certificate in Dental Practice Management, which opens a clear path into management for ambitious reception staff.

Both routes show reception teams that they have a future beyond the front desk.

Inspiring a Stronger Dental Workforce

Workforce shortages don’t have to be inevitable. By addressing career progression, practices can dramatically reduce staff turnover. Training is a cost-effective, high-ROI solution that both meets the personal ambitions of your staff and strengthens the operational resilience of your practice.

Investing in your team is the most reliable way to ensure long-term success. When your staff feel valued and see a future with you, they’ll stay longer, work harder, and deliver better care to patients.
